In this cumulative dissertation, the resilience of organizational actors is explored through four independent essays. The focus is on investigating why certain organizations and teams are better equipped to handle adversities than others. At the outset of the project, a comprehensive literature review on current research in the field of organizational resilience was conducted. This review enabled the authors to identify the so-called "Building Blocks" of organizational resilience, which provide essential theoretical insights that differentiate resilient organizations from their less resilient counterparts. Building on these findings, another article delved into the thus far sparsely researched literature on team resilience. A qualitative-empirical analysis of teamwork and resilience under extreme conditions revealed that the collective management of negative emotions is of paramount importance. It is particularly noteworthy that the management of emotions primarily occurs through the often unconscious, embodied actions as a "professional" team member. Without a profound knowledge of their own profession and the associated actions, teams cannot demonstrate their resilience. Based on the results of the second essay, a third contribution examined the multi-level relationships between individual and collective emotional experiences within a team. Conceptually, it discussed how individual emotional experiences can potentially negatively affect the team and what countermeasures the team can take. In the final article, another qualitative-empirical study was conducted, analyzing the events of the 1972 Andes disaster. From the perspective of project management literature, the importance of immediately establishing agency for the resilience of so-called Impromptu Teams was emphasized. Establishing this agency enables team members to shape the contextual conditions in such a way that they can continuously cope with challenges. In summary, this doctoral project offers a contemporary understanding of the resilience of organizational actors, highlighting in particular the role of emotions—a prominently discussed topic in current literature—and addressing it comprehensively.

Project creators often encounter difficulties when trying to secure funding. This is primarily because traditional investors view projects as lacking equity, not attractive enough and carrying high risks. However, with the advent of Web 2.0 crowdfunding has emerged as an alternative financing option in recent years. While crowdfunding continues to foster innovation and creativity the success rate of reward-based crowdfunding campaigns is often below 50%. Consequently, project creators are actively seeking solutions to ensure the success of their campaigns while platform operators aim for higher success rates to boost revenue and enhance their platforms reputation. The objective of this dissertation is to identify factors that contribute to successful campaign design and increase the likelihood of project funding in reward- based crowdfunding and within the urban project context. To achieve this goal, a deductive explanatory approach employing quantitative research methods was utilized. The study involved surveys, expert interviews, and data analysis from the platforms Startnext and Kickstarter. The dissertation provides recommendations, for both project creators and platform operators on how to optimize campaign design. It emphasizes the importance of careful planning, social presence, targeted communication, and target-group specific project presentation. Platform operators should also consider offering features that facilitate focused communication and feedback during project preparation. The inclusion of a fan feature has the potential to identify projects that may not be promising. Urban campaigns should build trust and engagement through communication and social benefits. This dissertation contributes to the advancement of theory by examining the factors that contribute to success in crowdfunding. Additionally, it applies insights from research areas like behavioral science, psychology, and e-commerce to the context of crowdfunding. The consideration of crowdfunding in the context of urban development is novel and sheds light on the factors that are important. Overall, this dissertation paves the way for research and provides a solid foundation for further studies. Increasing the share of college graduates can boost productivity, promote social mobility, and improve well-being. However, these benefits are often realized when the education system satisfies the demands of the industry. Otherwise, society may face skill shortages. This thesis aims to expand the understanding of how to attract students, particularly minorities, to pursue academic majors linked to the areas facing skill shortages (henceforth, high-rewarding majors). To accomplish this, it examines the impact of digital support that provides training, role models, and information across 20 online lessons. This project, implemented in Ecuador in a nationwide sample of over 45,000 students, aims to support policymakers in introducing complementary strategies to encourage access to college education and mitigate the skills shortage issue. Chapter 1 summarizes strategies to guide students into high-rewarding majors. It studies the advantages of combining traditional interventions with cutting-edge technology to reach large audiences with homogeneous material. Chapter 2 explores students' familiarity with remote education and its integration into their daily routines. Despite the challenges, most students access remote education solutions, but attention is needed for students with no internet connection, as they may be left behind. Chapter 3 tests strategies to support students with below-average lesson completion. It examines the impact of a set of light-touch interventions at the student, teacher, and system levels. Increasing study time boosts knowledge acquisition (test scores), but only when the school community is involved in the learning process. Chapter 4 tests the impact of a video-based role model intervention that promotes STEM and business-related majors. The information conveyed by the role models updates students' beliefs and preferences about pursuing such careers, thereby leading them to make more informed choices of majors. Chapter 5 studies academic aspirations by introducing a novel approach that examines students’ ambitions based on the financial outcomes that the preferred academic major offers. The chapter tests a theoretical proposition suggesting that poverty curtails individuals' capacity to aspire by exploring the difference in aspiration levels by economic status. Chapter 6 revisits the topic of aspirations, but it examines the role of homophily, the tendency to follow others similar to oneself. The chapter reports suggestive evidence that matching students and role models by sex could be effective when aiming to boost their academic aspirations. Chapter 7 summarizes the overall results, illustrates theoretical and practical implications, and identifies areas for further research, placing special emphasis on the external validity of the results.; Die Erhöhung des Anteils der Hochschulabsolventen kann die Produktivität steigern, die soziale Mobilität fördern und das Wohlbefinden verbessern.
